Introduction to the Special Issue: Building High Performing Organizations in Africa

Following the 4th Biennial Conference of the Africa Academy of Management held in Addis Ababa, Ethiopia in January 2018 and hosted by the Addis Ababa University, it was decided to publish a Special Issue on the theme of the Conference, Building High Performing Organizations in Africa. To this end, a Call for Papers was issued to further our knowledge of how African organizations achieve high performance and what makes a high-performing African organization. The Special Issue also considered the Conference’s best papers. After reviewing the submissions, three papers were retained. Hence, this special issue includes three papers, the Conference Keynote address and a Presidential Address by Baniyelme David Zoogah, President of the Africa Academy of Management. The three papers explore the extent to which African organizations strive to improve their financial and non-financial performance. The first paper, Awareness and Usage of Work-life Balance Policies, Cognitive Engagement and Perceived Organizational Support, examined the relationship between collective employee awareness and usage of organizational work-life balance (WLB) policies and employees’ perceived organizational support in Ghana, a West African country. Conducted in 30 organizations, the study found that employees’ awareness of organizational WLB policies positively and significantly influenced usage of these policies. The second paper, Leadership for high performance in local councils in Cameroon and Nigeria: Examining deviant and concordant practices to the philosophy of Ubuntu, assesses the leadership crisis in Africa. Using interviews and group discussions, the study analyses data from 12 council authorities in Cameroon and Nigeria. Results show that the concept of Ubuntu can be applied to these countries. However, the pervasive nature of corrupt practices in these countries undermines the key assumptions and philosophy of Ubuntu. The third paper, An effective learning culture: Using high performance work systems to strengthen the relationship between communities of practice and knowledge creation in Africa, explores how communities of practice can coalesce with high performance work systems to create an Africanized learning culture that facilitates interactions within organizations and the creation and dissemination of organizational knowledge. Using a sample of 622 participants drawn from medium-size and large organizations in Africa, the study found that high performance work systems have significant mediating effects on the relationship between communities of practice and knowledge creation.
