Some years ago, near the beginning of my academic career, I found myself in a unique situation. As the newly hired person of color, I was eager to prove that I had the right stuff. The department I was to be tenured in had never, nor has it ever, hired a domestic person of color (POC) in the 60 plus years of its existence. Many there looked upon me as an affirmative action hire. The fact that I was a joint appointment, and the incoming director of Black World Studies, only added fuel to the fire. For many others, obviously I was not as qualified as those fully hired into the department. The “taint” of being in black studies only added salt into the wounds. Many domestic POC, hired at my institution and across the country, shared these double stigmas. Such single hires of POC means, as often as not, that they are isolated, marginalized, and have limited access to mentors particularly within their department. My problem was and continues to be a problem across academia, and indeed corporate America. Institutions, determined to become more inclusive and diverse, state their goals of bringing in more diversity. Year after year, they announce these plans, affirm their commitments, and their determination to diversify the institution not only to meet the needs of students but to also reflect the rainbow of American society. Diversity and inclusion are not only the right thing to do, they are the smart thing to do if we are going to maximize our capacity to educate our students, enhance our capacity to do research, maximize our creativity, and pursue science in all its dimensions. Unfortunately, while these are all good intentions, the reasoning is flawed at many levels. First and foremost, we set up the lone POC academic to fail. The reason is simple; they stand out so much they cannot help but be singled out, their flaws highlighted, and the likelihood for success almost nonexistent. The presumption of incompetence, on the one hand, or the inflated expectation often associated with “first” only adds to undue stress such individuals face. The process essentially creates “token applicants” where the university and the department can effectively “check the box” and wash their hands when or if the POC fails. I was determined to demonstrate that I was more than a number used to demonstrate compliance, social justice, and progressive policies currently being prescribed at my institution. In this strange situation, I found my colleagues more than willing to ignore me while bending over backwards to help a more deserving, white male colleague.
